The wrong hire costs you more than a paycheck. It costs you time, momentum, and the culture you spent months building — and sometimes you do not figure that out until weeks after the damage is done. The right hire does the opposite. New energy, real ownership, stronger team. The difference almost always comes down to whether you had a process or just had an opening that needed to be filled by tomorrow. In this episode, Jeff and Luke get into the hiring conversation most independent dealers avoid until they are desperate — which is exactly when they make their worst decisions. Jeff makes the case that most dealers do not struggle because they cannot find people. They struggle because they hire on urgency instead of consistency, skip the process entirely, and stuff someone into a seat because they need calls made by morning. Every candidate should go through the same interview, be asked the same questions, and be evaluated the same way — not just because it is fair and legal, but because you are not only hiring for skills. You are hiring for character. Integrity, attitude, and coachability cannot be taught. Everything else can. Luke adds the always-be-hiring mindset that most dealers abandoned after COVID and have not found their way back to — because the job market being stable is not a reason to stop looking for people who could take your dealership to the next level. The best hire you ever make might be the server at a restaurant who just handled a difficult table better than your current sales team handles a difficult customer. Your assignment this week: build a standard interview template and use it for every single candidate going forward. Define the three non-negotiable qualities every person you hire must have — write them down, not just carry them in your head. Pull up your current job post and ask honestly whether it makes someone want to work there. If not, run it through AI with your job description and build something better. And do not interview alone — bring in a second and third perspective before you decide, because two or three people seeing the same candidate will always catch what one person misses. Hire carefully.
